Unchecked Change is Very Expensive!

Here’s a sad reality check - most companies and people believe that the IT department is responsible for making sure your people have that need. The truth is, IT departments do not have the tools and capabilities to give people what they need. They're still a cost center with budgets for technology yet virtually no budget for enablement.

The actual reality is that the entire organization is responsible for making sure that people are adjusting to Working From Home (WFH)! The entire organization must ensure that people know how to use the technology, feel supported, and achieve business outcomes by working with people, not through people. 

Now we are here, six months into this generation's life, and world, changing event. The celebrations are quieting down and concern and worry are starting to bubble up. It's not enough to tell people that they are supported - companies must step up and do more. That is what they are begging for, but is anyone listening to their cries? It is not enough to tell this new WFH workforce to make a change. They have to be shown how to change and be supported through it.

The first bills are starting to come in and they're already past-due. Without structure and governance, cloud storage will grow out of control like a hungry monster devouring everything in its path. Without structure and governance around how to use Microsoft Teams, the workflow will become more complicated and completely out of control. The bills for inefficiency will also be coming come soon and will have just as high of a cost. People are now the currency, not cash. Without support, people will leave (given future opportunities). The result is a not-so-pretty picture behind the celebrations.

The Benefits of Retrofit ACM

The good news around all of this is that something can be done to fix the past and save the future, and it's called Retrofit ACM. In a traditional Adoption and Change Management model, plans are made ahead of time, process and structure are set, a strategy is set, and programs are launched and maintained. Unfortunately, the champagne bottle has been popped and it’s too late for all of that. Have you ever tried to shove a champagne cork back into the bottle? It’s impossible.

It’s now time for a different approach - a non-traditional ACM approach. We first need to figure out where we are with intentionality. But what does that mean? It’s your role to be involved in the process, however, going out alone is no different than sitting at the management table in the highchair. Operations, HR, Marketing, and others, all share the responsibility to make sure that the WFH workforce has what they need.

Step 1: Unabashed Diagnostics

A group of people need to be assembled with specific intentions, have clear goals with structure, and discipline to make a real difference. Once that group is in place, serious attention needs to be paid to the diagnosis of the situation. Where are we falling short? What worked really well? Why did it work well? Why wasn't it worse than it already is? Now you’ll need to flip the script, ask deep questions, and then actually listen for understanding. Be prepared for the naked truth without judgment.

Step 2: Treatment Plan

Once the diagnostics phase has been completed, it is time to develop a treatment plan. In the medical sense, sometimes medication is the answer – perhaps a splint, rest, or physical therapy. However, it’s important to remember that this is not a one-size-fits-all approach. In fact, companies that apply a one-size-fits-all approach usually fail to achieve their business outcomes.

Environmental Failure – An Opportunity for Change

Most ACM programs actually fail. The principal reasons include lack of proper buy-in, unclear executive sponsorship, and a lack of discipline. Failures are commonly related to the environment, not necessarily the individual people. Now imagine your world where a huge change was made, leaving behind a significant mess, and it’s not time to clean up the mess. That is exactly where we are in the present moment! The task is significantly more difficult, however at the same time, significantly easier to get executive buy-in.

The IT department is no longer sitting in that highchair, they are now sitting at the adult table. They’re having dinner, drinking champagne, and engaged in lively conversation. Opinions, thoughts, strategies are now being heard. IT is speaking, like they always have, but the difference is that now people are listening.

Carpe Diem

At this moment, with the business finally listening, IT departments have their attention. The bigger question is how long will that last? How long before the business does what history has shown, which is pointing their finger back at the IT department and saying, “It's your fault things are not going well,” and “It's your fault people don't know how to use the software properly,” and “It's your fault that cost is out of control and we aren’t achieving ROI!”

Right now is the rare moment when IT leadership must enlist the rest of the organization to help, thus having a material impact on organizational health, profitability, and actual longevity.

The companies that do not adapt, will not survive. While this may sound like the sky is falling, it is also true and supported by history. Companies that don't transform will no longer exist.
